This research assessed the influence of change-specific management factors, specifically perceived outcomes, communication, participation and change-leadership, on all three dimensions of commitment to change. It also examined the influence of commitment to change on change-related behaviour and the role of commitment to change as a mediator between the specific change management factors and changerelated behaviour. The study based itself on two theories namely the Social Exchange theory and Change-Leadership theory. Quantitative data was collected from 333 respondents who were made up of academics from 20 Malaysian public universities. Due to the nature of the research, it made use of purposive sampling method. Only academics who experienced change in their respective universities were selected for this research. PLS-SEM was used to analyse the data collected. For the change-specific change management factors, findings revealed that only perceived outcome and change leadership influenced all three dimensions of commitment to change. Participation and communication did not influence commitment to change. Findings also revealed that continuance commitment to change did not influence any of the dimensions of change-related behaviour. As for the mediating roles of commitment to change, findings revealed that affective commitment to change mediated the relationship between perceived outcome, change leadership and compliance, cooperation and championing. It did not however mediate the relationship between communication, participation and compliance, cooperation and championing. It was also discovered that continuance commitment to change did not play a mediating role between all specific change management factors and all the dimensions of change related behaviour. Finally, normative commitment to change was discovered to have had a mediating role between perceived outcome, change leadership and all three dimensions of change related behaviour. However, it did not mediate the relationship between communication, participation and the dimensions of change related behaviour. Based on the findings of this research, the research questions and research objective have therefore been answered and met. The contributions of this research are twofold. Firstly, this research has provided an integrative framework that studies the specific-change management factors, commitment to change and change related behaviour. Prior research on commitment to change have mainly focussed on affective commitment to change or commitment to change as a unidimensional construct. This research has successfully integrated all the dimensions of commitment to change and change related behaviour. Secondly, based on the findings of this research, it has proven that communication and participation did not have any impact or influence on the academics’ behaviour in relation to change. The contradictory results have shown that the organisational culture of public organisations plays an important role in change behavioural outcomes. Therefore, it is hoped that this research and its findings would be of benefit to the academics of Malaysian public universities, researchers and practitioners in general in gearing themselves for the rapid changes in the education industry. It also hoped that this research would allow the management of the universities to better approach their employees in not only embracing change but also contribute towards successful change implementation.
