Abstract

This study investigated the intricate relationship between organizational identification, intrapreneurial orientation, and creative performance among hotel employees. Utilizing an electronic questionnaire, data were collected from 358 employees and analyzed through covariance-based Structural Equation Modelling (CB-SEM) and mediation analysis. The findings indicated that organizational identification significantly enhances intrapreneurial orientation, encouraging entrepreneurial behaviors among employees. Interestingly, while strong organizational identification fostered intrapreneurial tendencies, it negatively impacted creative performance. In contrast, intrapreneurial orientation was found to have a positive effect on creative performance and served as a crucial mediator between organizational identification and creative outcomes. These results underscore the importance of cultivating organizational cultures that not only promote strong identification among employees but also encourage proactive and innovative behaviors. By striking this balance, organizations can enhance employee creativity, ultimately contributing to better performance and competitiveness in the hospitality industry.
