Abstract
The rapid integration of artificial intelligence (AI) in the semiconductor sector has transformed workflows, operational efficiency, and employee responsibilities. This study explores the effects of AI implementation on workforce dynamics, specifically how job demands, job resources, and personal resources affect workforce adaptability, with perceived stress as a mediator and leadership self-efficacy as a moderator. Utilising the Job Demands-Resources (JD-R) framework, the study employs a quantitative approach and surveys 170 employees from semiconductor companies in Malaysia and Singapore. Multiple regression analysis was performed to investigate the relationship between the variables. The results indicate that AI implementation significantly increases job demands, which, in turn, increases perceived stress and diminishes adaptability, while job resources help alleviate stress and improve adaptability. Although personal resources are associated with a positive effect, a significant mediation of stress reduction was not observed. Leadership self-efficacy emerged as a vital moderator, easing the adverse impact of perceived stress on adaptability. This study contributes theoretically by extending the JD-R model to AI-driven work environments and offers practical insights for organisational leaders and policymakers to promote sustainable workforce adaptability. The recommendations aim to promote leadership development, bolster digital skills, and ensure that technological challenges are balanced with humanfocused strategies, thereby maintaining competitiveness in AI-driven semiconductor settings towards sustainable working environments.
