Abstract

The subject of turnover has been widely examined by researchers, but this study uniquely explores the multifaceted dynamics of lawyer turnover in legal firms, with a specific focus on Kedah, Malaysia. Turnover refers to the departure of employees from an organisation, which the case of lawyers in legal firms can result in operational disruptions, increased costs, and weakened client trust. The study investigates the relationships between financial reward, career development opportunities, work environment, and job stress as key determinants of turnover intentions. Utilising a quantitative, cross-sectional design, data was collected through structured surveys 110 lawyers registered with the Kedah Bar Council. Lawyers in legal firms play a pivotal role in ensuring the delivery of high-quality legal services, and turnover among these professionals disrupts firm operations and weakens organisational resilience. The findings reveal that career development opportunities is the sole determinant significantly related to lawyer turnover in legal firms in Kedah. Conversely, financial reward, work environment, and job stress show no significant relationship to turnover intentions. These results underscore the importance of fostering professional growth pathways as a strategy to enhance retention. This study provides actionable insights for legal firms to develop targeted interventions, ensuring sustainability and competitiveness within Malaysia's evolving legal landscape.
